     <dcterms:abstract xml:lang="fr">Pour gérer des situations incertaines et complexes, la collaboration est envisagée depuis une quinzaine d’années par les entreprises, comme le mode d’organisation du travail le plus adapté. Ainsi, un concept  a émergé en Sciences de gestion : l’intelligence collective (Lévy, 2007a; Malone et al., 2010 ; Zaïbet, 2007). Pour réussir sa mise en œuvre,  les managers de proximité,  pourtant situés  au plus près des dynamiques collectives des équipes, sont ignorés ou pointés du doigt (Getz, 2017 ; Laloux, 2014). Cette thèse offre une vision alternative du concept dans la-quelle, la mobilisation de l’intelligence collective nécessite, le développement d’une capacité d’agir consciente et située des managers de proximité. En s’appuyant sur la théorie U (Scharmer, 2009a), méta modèle de transformation en intelligence collective fondé sur la dimension de présence (Senge et al., 2004), et sur la notion de situation de gestion (Girin, 1990), (Journé &amp; Raulet-Croset, 2008), la thèse restitue l’analyse de 57 situations observées et de  récits collectés en immersion  auprès de 12 managers de proximité dans 6 entreprises à différents stades de transformation. L’analyse micro phénoménologique des données a permis d’élaborer une modélisation  de l’intelligence collective et de la capacité d’agir consciente et située du manager de proximité, à rebours des modèles normatifs et performatifs habituels. En se focalisant sur  des dimensions considérées comme non mesurables en gestion, telles que l’état intérieur d’un manager, ses gestes d’écoute et de connexion, cette approche de l’intelligence collective contribue aux  recherches en Gestion des Ressources Humaines sur l’humanisation. </dcterms:abstract>
     <dcterms:abstract xml:lang="en">In order to manage uncertain and complex situations, companies have been, for the past fifteen years,  considering collaboration as the most appropriate way to organize work. Thus, a concept has emerged in management science: collective intelligence (Zaïbet, 2007), (Lévy, 2007), (Malone and al., 2010). In order to successfully implement this concept, front line managers, despite being closest to the collective dynamics of teams, are ignored or singled out (Getz, 2017), (Laloux, 2014). This thesis offers an alternative vision of the concept in which the mobilization of collective intelligence requires that front line managers  develop the capacity to act in awareness and in situation. Drawing on Theory U, (Scharmer, 2009) a model of collective intelligence transformation based on the dimension of presence (Senge and al., 2004), and on the notion of management situation (Girin, 1990; Journé &amp; Raulet-Croset, 2008), the thesis reconstructs the analysis of 57 situations and narratives collected in immersion with 12 proximity managers in 6 companies at different stages of transformation. The micro-phenomenological analysis of the data enabled the modelization of collective intelligence and of the front line manager’s conscious and situated capacity to act, in contrast to the usual normative and performative models. By focusing on dimensions considered as not measurable in management, such as the inner state of a manager, his or her listening or connecting gestures, this approach to collective intelligence contributes to HRM research centered on humanization. </dcterms:abstract>
